Abstract

¸ñÀû: °¥µî°ü¸® À¯Çü, Àü¹®Á÷ ÀÚÀ²¼º, ¿ªÇÒ°¥µî°ú Á¶Á÷¸ôÀÔ °£ÀÇ °ü°è¸¦ Á¶»çÇÏ°í Á¶Á÷¸ôÀÔ¿¡ ¿µÇâ¿äÀÎÀ» ±Ô¸íÇϱâ À§ÇÑ °ÍÀÌ´Ù.

¹æ¹ý: ¿¬±¸Âü¿©ÀÚ´Â °­¿øµµÀÇ ÀÏ°³ Á¾ÇÕº´¿ø¿¡¼­ ±Ù¹«ÇÏ´Â 165¸íÀÇ °£È£»çÀ̸ç, ±¸Á¶È­µÈ ÀÚ°¡º¸°íÇü ¼³¹®Áö¸¦ »ç¿ëÇÏ¿© 2018³â 3¿ù 28ÀϺÎÅÍ 4¿ù 6ÀϱîÁö ÀڷḦ ¼öÁýÇÏ¿´´Ù.

°á°ú: °£È£»çÀÇ °¥µî°ü¸® À¯Çü¿¡ µû¸¥ Àü¹®Á÷ ÀÚÀ²¼º°ú Á¶Á÷¸ôÀÔÀÇ À¯ÀÇÇÑ Â÷ÀÌ°¡ ÀÖ¾ú´Ù. Àü¹®Àû ÀÚÀ²¼º°ú Á¶Á÷¸ôÀÔ °£ÀÇ Åë°èÀûÀ¸·Î À¯ÀÇÇÑ ¾çÀÇ »ó°ü°ü°è°¡ ÀÖ¾ú°í, ¿ªÇÒ°¥µîÀÇ ÇÏÀ§¿äÀÎÀΠȯ°æÀå¾Ö¿Í Á¶Á÷¸ôÀÔ°£ÀÇ À½ÀÇ »ó°ü°ü°è°¡ ÀÖ¾ú´Ù. Àü¹®Á÷ ÀÚÀ²¼º°ú ¿ªÇÒ°¥µîÀÇ ÇÏÀ§¿äÀÎÀΠȯ°æÀå¾Ö°¡ Á¶Á÷¸ôÀÔÀ» 15.3% ¼³¸íÇß´Ù.

°á·Ð: Àü¹®Á÷ ÀÚÀ²¼º°ú ¿ªÇÒ°¥µî Áß È¯°æÀå¾Ö°¡ Á¶Á÷¸ôÀÔ¿¡ ¿µÇâÀ» ¹ÌÄ¡´Â ¿äÀÎÀÓÀ» ±Ô¸íÇÏ¿´À¸¸ç, µû¶ó¼­ °£È£»çÀÇ Á¶Á÷¸ôÀÔ Çâ»óÀ» À§ÇÏ¿© È¿°úÀû °¥µî°ü¸® À¯Çü »ç¿ëÇÏ°í, Àü¹®Á÷ ÀÚÀ²¼ºÀ» °­È­Çϸç, °£È£»çÀÇ È¯°æÀå¾Ö¸¦ °³¼±ÇÏ´Â °ÍÀÌ ÇÊ¿äÇÏ´Ù.

Purpose: The purpose of this research was to examine the relationship between types of conflict management style,role conflict, professional autonomy and organizational commitment of hospital nurses, and to identify factors influencingorganizational commitment.

Methods: Participants were 165 conveniently selected nurses from one generalhospital in Gangwon province. Data were collected from March 28 to April 6, 2018 using self-report questionnaires.

Results: There was a significant difference in the level of professional autonomy and organizational commitmentdepending on the nurses' styles of conflict management. A statistically significant positive correlation between professionalautonomy and organizational commitment was found, and a negative correlation between environmentalbarriers in role conflict and organizational commitment. Participants' professional autonomy and environmental barriersin role conflict explained 17.9% of organizational commitment.

Conclusion: These finding indicate that professionalautonomy and environmental barriers are both very important factors influencing organizationalcommitment. Accordingly, it is necessary to improve nurses¡¯ organizational commitment, enhance autonomy andreduce environmental barriers for nurses performing nursing roles.
